Military Mentoring: New study comments on importance and challenges of mentoring for cadets

Introduction

Formal mentoring programs are central to career and leadership development in many contexts, yet their role in military settings remains under-explored. Xu and Hickey (2022) examine the U.S. Coast Guard Academy’s (USCGA) cadet mentoring program, emphasizing its dual objectives: fostering professional growth and providing psychosocial support.

Methods

The study surveyed 149 cadets (95.18% response rate) enrolled in the USCGA Management program. Participants were predominantly white (58%) with 21% female, aged 18–22.

Cadets answered open-ended questions about their mentoring experiences, including benefits and perceived deficiencies. Researchers conducted qualitative analysis and two authors coded responses with a high intercoder reliability of 92.4%.

Results

Perceived Benefits:

    • Psychosocial Support: Cadets appreciated mentors’ acceptance, counseling, and role modeling. Statements highlighted mentors’ care and guidance during challenges.
    • Career Development: Cadets valued mentors’ advice on assignments, career planning, and overcoming professional hurdles.

Deficiencies:

      • Structural issues such as time constraints and limited mentor-protégé interaction opportunities were common.
      • Cadets suggested expanding mentor availability across all academic years and providing training to cadets on forming effective mentoring relationships.

Discussion

Cadets seemed to benefit significantly from tailored advice and emotional support. Structural barriers can be addressed, and may require more flexible scheduling, enhanced mentor-protégé matching processes, and earlier program access. This study underscores the value of incorporating cadet feedback into iterative program improvements.

Implications for Mentoring Programs

  • Expand Access: Offer mentoring opportunities to all cadet classes to build early and sustained mentor relationships.
  • Training Initiatives: Provide guidelines and training on effective mentoring for both mentors and protégés to maximize relationship potential.
